Emotional Intelligence Under Pressure

Emotional Intelligence (EQ) has become one of the most critical leadership skills of our time. I dare say it's a competitive advantage.

Organizations invest in assessments and training. Leaders attend workshops. Teams talk about communication styles. Most of us can define self-awareness, empathy, and emotional regulation.

Yet despite all this knowledge, something is often still missing.

  • When deadlines tighten

  • When conflict erupts

  • When change creates uncertainty

  • When emotions run high...

Many capable people abandon the very skill set they know they should be using. The knowledge disappears under pressure.

EQ is often described as the ability to recognize and manage our own emotions while understanding the emotions of others. And that's true.

But understanding Emotional Intelligence and demonstrating Emotional Intelligence are two very different things.

The real tests don't come when everything is going well. As the saying goes, "A smooth sea never made a skilled sailor."

Our leadership skills are not really tested when things are calm and predictable. It's revealed when the pressure is on.

We see it during:

  • Difficult conversations

  • Unexpected setbacks

  • Missed deadlines

  • Organizational change

  • High-pressure decisions

Those moments reveal whether EQ has become a practiced skill—or simply a concept we like.

I've watched highly capable leaders who know exactly what to do in a difficult conversation lose access to those skills the moment the stakes get high.

So, if we have the knowledge, why do people still struggle?

Here's what neuroscience tells us.

When our brain perceives stress or threat, our ability to think flexibly and respond intentionally can decrease. Instead of leading with curiosity, empathy, creativity, or thoughtful decision-making, we can default to habits that feel safe—even when they work against us.We become reactive. I often describe this as becoming mentally hijacked.

Here is what it can look like:

  • Defensive

  • Reactive

  • Controlling

  • Avoidant

  • Impatient

  • Critical of ourselves and others

Sound familiar?

This isn't a character flaw. It's how the brain is wired. The good news is that our brains are also remarkably trainable.

Where Mental Fitness Meets Emotional Intelligence

I've spent years helping others strengthen their Emotional Intelligence, and I've seen what happens when they develop the mental fitness to access those skills under pressure.

Emotional Intelligence tells us what effective leadership looks like. Mental Fitness helps us consistently practice it.

The good news is that our brains are remarkably trainable. We can strengthen our ability to recognize these patterns, interrupt them, and choose a different response.

Instead of simply trying harder to "be emotionally intelligent," leaders develop the mental capacity to stay calm, curious, and intentional when it matters most.

And that is what allows EQ to move from something we understand to something we actually use.

Welcome to EQ in Action™

EQ in Action™ is a series about what Emotional Intelligence actually looks like in the real world of leadership.

We'll explore topics such as:

  • Navigating difficult conversations

  • Managing emotions during conflict

  • Leading through uncertainty

  • Giving feedback without triggering defensiveness

  • Quieting the Inner Critic

  • Building resilient teams

  • Communicating with clarity under pressure

  • Building trust one conversation at a time

  • Developing mentally fit leaders

Every article will focus on practical strategies leaders can apply immediately within their teams and organizations.

Because Emotional Intelligence isn't measured by what we know. It's measured by what we consistently do.

My Hope for This Series

My hope is simple: if you're responsible for leading people, developing talent, or building a healthier workplace, you'll find something here you can actually use.

Leadership has never been more demanding.

Pressure isn't going away.

Change isn't slowing down.

The organizations that thrive will be those whose leaders know how to remain clear, connected, and intentional—even when circumstances are anything but.

That's what EQ in Action™ is all about.

Because leadership begins with clarity.

And when leaders lead with clarity, everyone wins.
